تبیین تأثیر فرهنگ سازمانی سبز و اقدامات مدیریت منابع انسانی سبز بر عملکرد محیط زیستی کارکنان با نقش میانجی نوآوری سبز

چکیده
مقدمه: در دهه‌های اخیر نگرانی در مورد محیط طبیعی به یک موضوع بحرانی تبدیل شده است. بخش صنعت به عنوان یک بخش کلیدی و مؤثر در چرخه اقتصادی کشور نیز از فشارهای اجتماعی و نهادی مرتبط با مسائل محیط‌زیستی مجزا نمانده است. از این‌رو، سازمان‌های دوستدار محیط زیست به دنبال یافتن شیوه‌ها و تکنیک‌هایی برای کاهش اثرات محیط‌زیستی علاوه بر مقابله با مسائل اقتصادی می‌باشند. هدف اکثر شرکت‌های دوستدار محیط زیست حذف ضایعات و پسماندهای آلاینده و به طبع آن افزایش بازدهی شرکت می‌باشد. پژوهش حاضر با هدف بررسی‌تأثیر فرهنگ سازمانی سبز و مدیریت منابع انسانی سبز بر عملکرد محیط زیستی کارکنان با نقش میانجی نوآوری سبز صورت گرفت.
مواد و روش­‌ها: این پژوهش برحسب هدف و ماهیت، یک مطالعه کمی و کاربردی، براساس نحوه گرد‌آوری داده‌ها از نوع پژوهش‌­های توصیفی همبستگی و از نظر افق زمانی پژوهشی مقطعی می‌باشد. جامعه آماری این پژوهش، کلیة کارکنان شرکت فولاد خوزستان می‌باشند که از میان آن‌ها، تعداد 368  نفر به­عنوان نمونه به روش نمونه­‌گیری تصادفی ساده انتخاب و در نظر گرفته شد. گردآوری داده‌­ها به روش میدانی و با استفاده از پرسشنامه­‌های استاندارد صورت گرفت. روایی صوری و محتوایی داده­‌ها توسط اساتید و خبرگان و پایایی آن­‌ها نیز با استفاده از آلفای کرونباخ، مورد تأیید قرار گرفت. برای تجزیه و تحلیل داده‌ها از مدل‌سازی معادلات ساختاری به روش حداقل مربعات جزئی در نرم‌افزار Smart PLS نسخه 3,3,3 استفاده شده است.
نتایج: یافته‌های پژوهش نشان داد که اقدامات مدیریت منابع انسانی و فرهنگ سازمانی سبز بر نوآوری سبز و عملکرد محیط زیستی کارکنان تأثیر مثبت و معناداری دارد. همچنین تأثیر مثبت اقدامات مدیریت منابع انسانی سبز بر فرهنگ سازمانی سبز و نوآوری سبز بر عملکرد محیط زیستی به­‌طور معناداری تأیید گردید. نتایج همچنین نشان داد نوآوری سبز به­‌عنوان میانجی در رابطه بین اقدامات مدیریت منابع انسانی و فرهنگ سازمانی سبز با عملکرد محیط­‌زیستی کارکنان، نقشی کلیدی ایفا می‌کند.
بحث: با توجه به اهمیت و ضرورت پایداری، شناخت عوامل مؤثر بر محیط زیست، می‌­تواند منجر به بهبود و ارتقاء عملکرد محیط زیستی و پایداری شود. توجه مدیران به اقدامات منابع انسانی سبز، فرهنگ سازمانی و نوآوری سبز در این راستا یاری­‌دهنده است. با آموزش و اقدامات منابع انسانی، می‌توان فرایندهای مدیریت سبز را تسهیل نموده و قابلیت‌های بنیادی را از طریق بسط، تعمیق و تسهیم دانش سبز، ایجاد باور و رهنمودهای لازم در منابع انسانی شکل داد. مدیران با اﺟﺮای ﺑﺮﻧﺎﻣﻪﻫﺎی ﻣﺤﻴﻄ‌زیستی از ﻃﺮﻳﻖ استخدام کارکنان حامی محیط زیست، ﺳﻴﺴﺘﻢ ﻣﺪﻳﺮﻳﺖ ﭘﺎداش ﺳﺒﺰ و ﺗﻮاﻧﻤﻨﺪﺳﺎزی ﻛﺎرﻛﻨﺎن از ﻃﺮﻳﻖ ﺑﺮﻧﺎﻣﻪﻫﺎی آﻣﻮزش ﺳﺒﺰ، ﺷﺮاﻳﻂ را ﺑﺮای اﻳﺠﺎد و ﺗﻮﺳـﻌﻪ ﻓﺮﻫﻨـﮓ ﺳـﺎزﻣﺎﻧﻲ ﺳـﺒﺰ ﻓـﺮاﻫﻢ ﻧﻤﻮده ﺗﺎ ﺑﺘﻮاﻧﻨﺪ در ﺑﺴﺘﺮ فرﻫﻨﮕﻲ ﻣﻨﺎﺳﺒﻲ ﺑﻪ ﺑﻬﺒﻮد ﻣﺴﺘﻤﺮ ﻋﻤﻠﻜﺮد محیط‌زیستی دﺳﺖ ﻳﺎﺑﻨﺪ. ارتقاء فرهنگ سبز باعث می‌­شود مواد اولیه‌ای برای تولید کالا و خدمات انتخاب شوند که حداقل آلودگی محیط‌زیستی را به همراه داشته باشد. با ترویج فرهنگ پایداری و ادغام شیوه‌های دوستدار محیط زیست در استراتژی‌های منابع انسانی، سازمان‌ها می‌توانند به نتایج محیط‌زیستی بهتری دست یابند و در عین حال، قابلیت‌های اقتصادی خود را حفظ کنند.
